Lean In: Women, Work, and the Will to Lead

2013年12月〜2014年1月にかけて読んだ本:「Lean In」「株式投資」「親の死なせかた」、水木しげるの「コミック昭和史」1・2巻、それからドラゴンボールを読み直した。「Lean In」は2013年に読んだ本のなかで1・2を争うくらい面白かった。でも2013の1冊を選ぶなら「なぜハーバード・ビジネス・スクールでは営業を教えないのか?」かな。

日本語版も出ているが、原著をKindle版で読んだ。女性にハッパをかける本なのかな…と思って読み始めたら、ちょっと違った。まったく同じレジュメでも、女性の名前がついてるとネガティブな印象を与えるという実験結果はショッキング。しかも採用担当者が男性であっても女性であっても同じ結果になるという。他にも、キャリア重視女性が良いパートナーを見つけるためにどんなことを男性に訊いているか? 女性より男性のほうがハッタリが上手……等々おもしろいエピソードが色々出てくる。

この本の何よりも良いところは、大前提として

Not all women want careers. Not all women want children. Not all women want both. I would never advocate that we should all have the same objectives.
全ての女性がキャリアを手に入れたいわけではない。全ての女性が子どもを欲しいわけではない。全ての女性が両方を手に入れたいわけではない。全ての女性が同じ目標を掲げるべきとは、私は絶対に言いません。

…という思想があるところ。それは男性についても同じで、全ての男性がキャリアを手に入れたいわけではないということを前提として話しているので、「仕事ばかりでなく家庭も大事にしたい」という男性にも歓迎される内容だと思う。あれこれ抜き書きしたので、このエントリの下のほうに記録しておく。

CourseraでFinanceのコースを取っていた流れで株式投資の関する本を読みたいと思い購入した。投資関係の出版物はシリアスな分析本とゴミみたいな煽り本が入り交じっているが、この書籍は原著も日本語版も新しいデータを加えつつ版を重ねている。なぜ著者が長期的な国債分散株式投資を支持するのか、アメリカの過去のデータを分析しつつ解説している。

はじめはAmazonレコメンドで流れてきた「親が死ぬまでに聞いておきたい45のこと」に目が留ったのだが、著者がたくさんの本を執筆していることに気付いて著書リストを眺め、親の介護・看取りについて医者が自分自身の体験をもとに書いている本書のほうがエッセイとして読みやすそうなので購入した。

自分の親は一度倒れたものの元気になったので、まだ先のことかなとは考えているが、ひとは誰もが死ぬので、もう少しこういうことを考えるのが一般的になると良いなと自分は思っている。

親御さんの延命治療で苦労しているひとや、海外在住だが親が突然倒れて帰国する間もなく他界してしまったひとの話など、身の回りで聞くことがあると色々考えさせられる。いくら備えていてもコントロールできない事象であるけれども、良く生きることと良く死ぬこととは隣り合わせなので、生き方を考えるのと同じ程度に逝き方を考えることも大事と思う。


以下、「Lean In」からの抜き書き。
Introduction

In addition to the external barriers erected by society, women are hindered by barriers that exist within ourselves. We hold ourselves back in ways both big and small, by lacking self-confidence, by not raising our hands, and by pulling back when we should be leaning in.
社会による外部的制約に加えて、女性は自分自身のなかにある制約に縛られてしまう。大小さまざまな点で、私たちは自分を抑えてしまう。自信がないだけであったり、手をあげなかったり、踏ん張りどころで身を引いてしまったり。

Chapter 1: The Leadership Ambition Gap - What would you do if you weren’t afraid?
もし恐怖心がなければ、何をする?

Professor Rosalind Chait Barnett of Brandeis University did a comprehensive review of studies on work-life balance and found that women who participate in multiple roles actually have lower levels of anxiety and higher levels of mental well-being.

Chapter 2: Sit at the Table
堂々と振る舞うこと

She (Dr. Peggy McIntosh) explained that many people, but especially women, feel fraudulent when they are praised for their accomplishment.
多くの人々ー特に女性ーは、自分の成功について誉め称えられるとひとを欺いてしまったように感じると、彼女は説明します。(同章後半に出てくる、ForbesによるWorld’s 100 Most Powerful Women listに著者が載ったときのエピソードがまさにこの「ペテン師症候群」の例。様々なひとに祝われるたびに戸惑い、否定していた彼女は、アシスタントである同僚に「誉め称えてくれるひとに対して不快感を示さず、シンプルに「thank you」を言うべし…と諭された。)

When I don’t feel confident, one tactic I’ve learned is that it sometimes helps to fake it. 私が学んだ戦術のひとつは、自信がないときは、自信があるふりをすれば乗り切れることもあるということ。

But feeling confident - or pretending that you feel confident - is necessary to reach for opportunities. チャンスをつかむためには、自信があることーまたは自信があるふりをすることーは必須だ。

Chapter 3: Success and Likeability
男性も女性も、無意識のうちに成功している女性に嫌悪感を抱いてしまうという研究結果がある。

This experiment (by Professors Frank Flynn and Cameron Anderson) supports what research has already clearly shown: success and likeability are positively correlated for men and negatively correlated for women. When a man is successful, he is liked by both men and women. When a woman is successful, people of both genders like her less.
フランク・フリン教授とキャメロン・アンダーソン教授による学生を対象にした実験の結果は、「成功と好感度は、男性に対しては正の相関関係が、女性に対しては負の相関関係がある」という仮説を支持するものだった。つまり成功している男性は、男性にも女性にも好感を抱かれる。成功している女性は、男性からも女性からもあまり好かれない。

(at the six month review table, Mark told Sheryl) my desire to be liked by everyone would hold me back. He said that when you want to change things, you can’t please everyone. If you do please everyone, you aren’t making enough progress.

Chapter 4: It’s a Jungle Gym, Not a Ladder.
キャリアは一本道の梯子ではなく、上ったり下りたり回り道したりジャンプしたりetc... できるジャングルジム

Women need to shift from thinking “I’m not ready to do that” to thinking “I want to do that - and I’ll learn by doing it.”- “Tiara Syndrome” - where women “expect that if they keep doing their job well someone will notice them and place a tiara on their head.”
女性は「私はまだXXする準備ができていない」という発想から「私はXXがしたい、やりながら学べばいい」という考えに変わる必要がある。ティアラ症候群ー今の仕事をうまくやっていれば誰かがそれに気付いてあなたの頭にティアラを載せてくれるーという女性の期待

Taking risks, choosing growth, challenging ourselves, and asking for promotions (with smiles on our faces, of course) are important elements of managing a career. リスクを取る、成長する、限界にチャレンジする、昇進を望む(もちろん笑顔で)は、どれもキャリアマネジメントのために大切なこと。

Chapter 5: Are you my Mentor?
「私のメンターになってください」≒「私の王子様になってください」? メンターやスポンサーの存在は大切だが……

Many of these young women are responding to the often repeated advice that if they want to scale the corporate ladder, they need to find mentors (people who will advise them) as well as sponsors (people who will use their influence to advocate for them.)

While asking a stranger to be a mentor rarely, if ever, works, approaching a stranger with a pointed, well-thought-out inquiry can yield results.

The word “mentor” never needs to be uttered. The relationship is more important than the label.

Asking for input is not a sign of weakness but often the first step to finding a path forward.

64 percent of men at the level of vice president and above are hesitant to have a one-on-one meeting with a more junior woman.

Chapter 6: Seek and Speak Your Truth
本当の自分を出す/表現する

I learned from Fred that effective communication starts with the understanding that there is my point of view (my truth) and someone else’s point of view (his truth). 自分にとっての真実と、相手にとっての真実は違う。相手にとっての真実を決めつけるような言い方は、反感を買うだけ。自分が断定できるのは、自分にとっての真実だけ。

As hard as it is to have an honest dialogue about business decisions, it is even harder to give individuals honest feedback. feedback, like truth, is not absolute. ビジネスにおける決断について率直に対話するのと同じくらい、またはもっと、ひとから率直なフィードバックを貰うことは難しい。

“How can I do better?” “What am I doing that I don’t know?” “What am I not doing that I don’t see?” These questions can lead to many benefits. And believe me, the truth hurts.

I have also learned the hard way that being open to hearing the truth means taking responsibility for mistakes. ひとの率直なフィードバックにオープンであるということは、失敗に対して責任をもつことだ…という点も学んだ。


Chapter 7 Don’t Leave before You Leave
まだ来ない未来を悩まない
妊娠する前から、パートナーができる前から、未来に悩む女性の話。 個人の問題だけでなく、社会の問題でもある。

But when it comes to integrating career and family, planning too far in advance can close doors rather than open them.

Imagine that a career is like a marathon - a long, grueling, and ultimately rewarding endeavor. Now imagine a marathon where both men and women arrive a t the starting line equally fit and trained. The gun goes off. The men and women run side by side. The male marathoners are routinely cheered on: “Lookin’ Strong! In your way!” But the female runners hear a different message. “You know you don’t have to do this!” the crowd shouts. Or “Good start - but you probably won’t want to finish.” The farther the marathoners run, the louder the cries grow for the men: “Keep going! You’ve got this!” But the women hear more and more doubts about their efforts/ External voices, and often their own internal voice, repeatedly question their decision to keep running. The voices can grow hostile. As the women struggle to endure the rigors of the race, spectators shout, “Why are you running when your children need you at home?”

Chapter 8: Make your Partner a Real Partner
どうやってパートナーを見つけるか、どうやって本当のパートナーになるか、子育てのはなし。

I truly believe that the single most important career decision that a woman makes is whether she will have a life partner and who that partner is.
女性のキャリア選択において、パートナーを持つか否か、そして誰をパートナーとするかは、最も大切な決断であると私は信じている。

Making gender matters even worse, men’s success is viewed not just in absolute terms, but often in comparison to their wives’. The image of a happy couple still includes a husband who is more professionally successful than the wife.
ジェンダーの問題を悪くしている現象として、男性の成功は絶対的なものではなく、配偶者の成功度合いと比較されてとらえられがちな点がある。幸せな夫婦のイメージに、妻より夫が仕事で成功しているという条件が含まれてしまっているのだ。(これでは女性の社会進出が進むわけがない。)

Chapter 9: The Myth of Doing it All
何もかも出来なくてもいい。

HAVINT IT ALL. “ Perhaps the greatest trap ever set for women was the coining of this phrase. Bandied about in speeches, headlines, and articles, these three little words are intended to be aspirational but instead make all of us feel like we have fallen short.

(Dr. Laurie Glimcher, dean of Weill Cornell Medical College, who is raising children while pursuing her career, said)“I had to decide what mattered and what didn’t and I learned to be a perfectionist in only the things that mattered.”

“Done is better than perfect.”

Counterintuitively, long-term success at work often depends on not trying to meet every demand placed on us. The best way to make room for both life and career is to make choices deliberately - to set limits and stick to them. 直感に反するようだが、仕事で長期的に成功するためには要求されること全てには応えないことが大切だ。ライフとキャリアを両立するためには、何をどこまでするのか計画的に選択し、自分の決断に従うことが一番大切だ。

Instead of perfection, we should aim for sustainable and fulfilling.

Chapter 10: Let’s Start Talking About It
男性なら「女性のFacebook COO」と性別の断り書き付きで見られることもないのに…という書き出しではじまる、それでもジェンダーについて話そうじゃないかという問題提起。 We cannot change what we are unaware of, and once we are aware, we cannot help but change.

It was a no-win situation. I couldn’t deny being a woman; even if I tried, people would still figure it out. And defending myself just made me seem ... defensive.

A 2012 study found that when evaluating identical resumes for a lab manager position from a male student and a female student, scientists of both sexes gave better marks to the male applicant. Even though the students had the same qualifications and experience, the scientists deemed the female student less competent and offered her a lower starting salary and less mentoring.
2012年に行われた研究:大学研究室のラボマネジャー求人に対し、まったく同じ内容のレジュメを男子学生と女子学生の2人の名前で送った。その結果、採用担当研究者が男女どちらであっても、男性の候補者を好意的に評価した。まったく同じ学歴と経験・適正を備えていても、女子学生は適性に欠けると見られ低い給与が提示され、指導を受ける機会もあまり与えられなかった。

“Leadership is about making others better as a result of your presence and making sure that impact lasts in your absence.”

Chapter 11 Working Together Toward Equality
女性のためにも男性のためにも、女性が社会に出るという選択肢がある世界を作っていかなくてはならない。また給与なしの労働をするという選択肢に対してもっと敬意が払われてよいのではないかという話。

Today, despite all of the gains we have made, neither men nor women have real choice. Until women have supportive employers and colleagues as well as partners who share family responsibilities, they don’t have real choice. And until men are fully respected for contributing inside the home, they don’t have real choice either. Equal opportunity is not equal unless everyone receives the encouragement.

It is a painful truth that one of the obstacles to more women gaining power has sometimes been women already in power.
女性による女性差別は決して珍しいことではない。女王蜂はほかの女性の介入を嫌がる。

Society has long undervalued the contributions of those who work without a salary. 給与なしで働くひとに対する敬意の不足。著者の母親のエピソード。
